Abstract

This study aims to analyze the influence of managerial leadership and organizational culture on strategic performance, with employee engagement as a mediating variable at PT. XYZ, a manufacturer of baby and adult diapers. A quantitative approach was employed, involving 180 employees using a six-point Likert-scale questionnaire. Data analysis was conducted using the SEM-PLS method using SmartPLS 4.0, evaluating the outer model (validity and reliability) and inner model (path coefficient, R-square, and Q²). The results indicate that organizational culture significantly influences strategic performance, while managerial leadership has no direct effect. However, managerial leadership and organizational culture positively influence employee engagement, and employee engagement has been shown to improve the company's strategic performance. Furthermore, employee engagement acts as a mediator, strengthening the relationship between managerial leadership and organizational culture and strategic performance. These findings confirm that an adaptive work culture and high employee engagement are key levers for improving strategic performance, while leadership plays an indirect role through strengthening engagement. The practical implications of this study encourage companies to strengthen collaborative cultures, enhance participatory leadership styles, and develop sustainable engagement programs to maintain organizational quality, efficiency, and innovation.
